No Bundesliga club would try to retrain a world-class handball player to become a world-class soccer player. Not because he isn’t a top athlete, but because his talent lies elsewhere. <\/p>\n\n
In elite sports, this insight is taken for granted. In businesses, however, it is surprisingly often not. <\/p>\n\n
Every good team thrives on the talent of its individual players and the creativity and tenacity of their teamwork.<\/p>\n\n
Ensuring that the club has the right people on the bus<\/em> is one of the core responsibilities of the club\u2019s leadership and coaching staff.<\/p>\n\n To this end, scouting and youth development centers are closely intertwined in professional elite sports.<\/p>\n\n Scouting brings the most talented players to the club, and youth academies develop them into top performers.<\/p>\n\n Strong financial resources allow for high-cost scouting. Economic constraints require excellent youth development. The strategies differ. The logic remains the same. <\/p>\n\n What’s going on in our companies? Aren’t we also competing in the Bundesliga or even the Champions League? <\/p>\n\n Who is in charge of scouting? Who is in charge of developing the top talent? In my professional practice, I often encounter good intentions. Just as often, however, I encounter inconsistency in their implementation. <\/p>\n\n Companies invest substantial sums in human resources development. The scouting process is often outsourced to recruitment consultants. However, the two rarely follow a common strategic logic. <\/p>\n\n In transformation projects, I repeatedly encounter a serious misconception: Companies often believe they can develop talent.<\/p>\n\n In fact, they do develop skills. Talent development and competency development are not the same thing. <\/p>\n\n A new corporate strategy requires new skills. However, it does not automatically require the same people to have those new skills. <\/p>\n\n With every new corporate strategy, the fit between talent and the demands of the new reality changes. What was a competitive advantage yesterday may lose its significance tomorrow. And vice versa. <\/p>\n\n What is often overlooked: Today’s employees are usually the right people for today’s reality. This is no coincidence. They were selected, developed, and made successful precisely for this reality. <\/p>\n\n Does that automatically make them the right employees for the reality of tomorrow? Training develops skills. However, it does not arbitrarily change one’s underlying talents. <\/p>\n\n The attempt to compensate for a mismatch between talent and requirements by teaching skills is humanly understandable but a logical fallacy. It increases everyone\u2019s suffering. The greater the gap between natural aptitude and the skills that will be needed in the future, the greater the effort, frustration, and opportunity costs. <\/p>\n\n Time is being wasted\u2014time during which competitors are already strengthening their position. <\/p>\n\n People get lost. Not because they’re unqualified, but because no suitable role has been found for their talents. <\/p>\n\n Of course, some people manage to make this leap because they have additional talents. Or because their actual strengths have always been a better fit for the new reality. This happens more often than you might think. <\/p>\n\n In practice, most companies have training programs. Recruiting, on the other hand, is often delegated to external recruitment consultants. <\/p>\n\n It is rare for corporate strategy, talent acquisition, and development to be so closely intertwined as part of a single system.<\/p>\n\n Parallelism trumps strategic integration.<\/p>\n\n Good recruitment consultants deliver excellent results in a short period of time. They are often worth the cost. Scouting and talent development are therefore HR issues of strategic importance to the entire C-suite.<\/p>\n\n Strategies can be changed. Organizations can be changed. Processes can be changed. <\/p>\n\n People develop skills. Talents have the greatest impact when they align with reality. <\/em><\/p>\n\n The key question, therefore, is not: How do we develop our employees? Why talent fit is key to the success of any transformation\u2014no Bundesliga club would try to retrain a world-class handball player to become a world-class soccer player.
